Abstract

The aim of this research is to explore leadership in the Algerian construction industry, and to get a better understanding of the impact of the site manager’s leadership behaviour on site effectiveness. A research scope has been developed from the situational approach to leadership; that leadership behaviour is based on the contingency model of leadership. Site effectiveness is defined as the combination of three criteria according to the assessment of the site manager’s superior. These criteria are: the site manager’s performance, the project’s delay and the quality of finished work. One intervening variable was introduced that is the leader’s domination as are three major situational variables, these are the project’s size, the site manager’s stress, and the situational control as formulated in the contingency model of leadership. The major propositions of this research are as follows: The site manager’s leadership behaviour is associated with site effectiveness. The site manager’s leadership behaviour is associated with site morale. The leadership-effectiveness association is contextual in its nature, that is, it is dependent on situational factors such as the project duration and the site manager’s stress. The research propositions were tested through the analysis of structured interviews with 71 site managers in Algeria. The analysis was based on literature review, observation and informal discussion with staff. The results of the research endorsed most propositions, and showed which site manager leadership behaviour was the most effective. In addition, the results emphasised the impact of various stressors on leadership behaviour and hence on site effectiveness. The outcome of the research has implications for effective leadership behaviour, training policy of site managers, and coping with stress. Finally, the research provides some suggestions for future research on the topic of leadership in the construction industry and provides a basis for comparative studies between the site manager leadership in the Algerian culture and in other cultures, and/or other contexts i.e. in other industries.
